PERAN MEDIASI KEPEMIMPINAN TRANSAKSIONAL : PENGARUH MOTIVASI EKSTRINSIK DAN INTRINSIK TERHADAP KEPUASAN KERJA
Abstract
Penelitian ini bertujuan untuk mengkaji pengaruh motivasi ekstrinsik dan intrinsik terhadap kepuasan kerja dengan kepemimpinan transaksional sebagai variabel mediasi. Pendekatan kuantitatif digunakan dalam penelitian ini dengan sasaran karyawan yang bekerja di industri manufaktur di Kabupaten Karanganyar. Penelitian ini menggunakan Self-Determination Theory (SDT) dan Job Characteristics Model (JCM) sebagai kerangka teori. Motivasi ekstrinsik mencakup kompensasi dan insentif berbasis kinerja, sedangkan motivasi intrinsik meliputi pengakuan dan pengembangan karier. Hasil penelitian menunjukkan bahwa motivasi ekstrinsik dan intrinsik berpengaruh signifikan terhadap kepuasan kerja. Selain itu, kepemimpinan transaksional memperkuat hubungan tersebut, terutama dalam kaitannya dengan motivasi ekstrinsik. Temuan ini menyoroti pentingnya peran kepemimpinan transaksional dalam meningkatkan kepuasan kerja melalui pemberian insentif yang tepat dan kejelasan ekspektasi kerja karyawan, yang pada akhirnya berkontribusi terhadap peningkatan kepuasan kerja karyawan.
